中文摘要

为探究施工企业外派员工安全绩效的影响因素,本书基于自我决定理论和资源交换理论,从心理授权和外派管理实践等内外部资源的角度考量其对外派适应的影响。本书基于施工企业问卷调查的数据,通过实证检验得出以下结论。第一,外派适应是安全绩效的重要前因变量;工作适应与安全绩效直接相关,是强化外派员工安全绩效的关键子维度;互动适应和一般适应通过工作适应对安全绩效产生影响。第二,外派适应通过改善工作不安全感来影响安全绩效。施工企业外派员工存在一定程度的工作不安全感,对“回任安排”方面的担忧最盛,影响到自身安全绩效。外派适应好的员工能够缓和“薪酬福利”、“回任安排”和“工作能力”方面的不安全感,增强对“工作丧失”方面的不安全感。第三,心理授权是外派员工关键的内部资源。心理授权正向调节了外派适应对员工安全绩效的影响。更进一步地,心理授权正向调节了“互动适应—工作适应—安全绩效”之间的中介关系。第四,组织支持是重要的社会支持资源。“走出去”的中国施工企业高度重视施工安全和工程质量,为此会严格工程控制,落实安全生产责任制,弘扬工匠精神,打造精品工程和放心工程。安全氛围的构建能够提升安全绩效。同时,企业的外派管理实践不仅直接对员工安全绩效产生正向影响,还能够通过影响员工的外派适应能力对员工安全绩效产生间接影响,尤其是工作适应能力。上述结论体现了施工企业的特点,一方面,施工企业的工作任务导向和安全细则十分明确;另一方面,施工企业外派员工的业余时间较少、业余活动范围受限,弱化了外派员工一般适应和互动适应的内在动力,造成二者对安全绩效的作用并不明显。该研究结论补充了中国跨国企业情境下的安全领域新证据,未来可以进一步思考跨文化管理的必要性和差异性。

跨国施工公司可以从三个方面完善相关实践。一是完善外派员工管理机制,包括建立适当的外派员工筛选机制,挑选具有较强外派适应能力的员工;制定完善的组织生活支持保障,包括制定完备的海外工作手册、合理公平的薪酬考核标准和福利政策、员工间的互动体系和属地人才“选、用、育、留”体系;提供明确的外派工作职位发展路径,吸引并留住国际化人才。二是加强海外项目的文化安全意识和精神文化建设。三是给予外派员工充分授权和决策自由,构建畅通的组织沟通氛围。
